What’s Inside

44-question instrument + facilitator brief, synthesis template, anti-retaliation policy, staff communication templates

The Problem This Solves

Most schools run a faculty equity survey, get back data shaped by fear, and call it a baseline.

Anonymous surveys are not the same as honest ones. When faculty know the leader who decides their evaluation is also the person reading their answers, the data quietly bends toward what is safe to say. Leadership then reads that data, finds it reassuring or confusing, and moves on. The actual equity picture, the one staff carry in private conversations after the survey closes, never reaches the people responsible for the systems creating it.

The Faculty Edition is built to break that pattern. It includes a pre-commitment letter the head of school signs before the instrument goes out, an anti-retaliation policy that names what protection actually looks like, and a 44-question instrument designed by someone who has run these audits in real schools. It also includes the facilitator brief and synthesis tooling so the data does not sit in a spreadsheet, it gets translated into language leadership can act on without becoming defensive.

This is the instrument that closes the gap between what a school says about equity and what its faculty experience day to day. It is not a culture survey. It is the structured invitation faculty have been waiting for.

What’s Included

A complete faculty assessment package, signed commitments through synthesis.

Eight components that together make an honest faculty equity audit possible. Each one closes a specific failure mode that causes most school-led surveys to produce flattering, useless data.

Pre-Commitment Letter from Leadership

A signed letter from the head of school that goes out before the instrument, naming what the audit is, what will happen with the data, and what leadership commits to regardless of what the data shows. Faculty respond honestly when they trust the frame, and the frame has to come from the top.

Anti-Retaliation Policy

A standalone, formally adopted policy that protects faculty who participate. Names what retaliation looks like in a school context, who reports concerns to whom, and what the consequences are. Without this, anonymity is a promise. With this, anonymity is a structure.

44-Question Faculty Instrument

The full assessment. Forty-four questions across the same four domains as the leadership audit, rewritten for the faculty point of view. Asks the things faculty know about how the school actually runs but rarely get formally asked.

Facilitator Brief

A working brief for whoever is administering the audit, often an outside facilitator or a senior leader who will not be reviewing the data. Covers how to introduce the instrument, what to do when concerns surface mid-survey, and how to protect the integrity of the process.

Synthesis Template

The structured tool for moving raw responses into themes leadership can engage. Built so the synthesis cannot quietly soften what faculty said, and so patterns that should reach the board reach the board.

Staff Communication Templates

Three pre-drafted communications: the announcement, the reminder, and the post-audit debrief. Written in a tone that signals seriousness without theater, the difference between a school that means it and one that is performing.

Debrief Protocol

Once data is synthesized, what happens next. A staged plan for sharing findings with faculty, with the board, and with leadership itself, structured so each audience hears the part they need without leadership controlling the narrative.

Implementation Sequencing Guide

How to pace this audit alongside the rest of the school year, when to run it, when not to run it, and how to integrate findings into the systems-level work of the Equity Implementation Workbook.

Who It’s For

Schools ready to ask faculty what they actually think and willing to act on the answer.

The Faculty Edition is for schools where leadership has done internal equity work and is ready to listen at scale. It assumes a level of seriousness about what comes back, this is not a tool for schools wanting to perform a survey for accreditation paperwork.

  • Heads of school running the second-year companion to a leadership equity audit
  • Program directors who know faculty perspective is missing from current equity work
  • Schools that have been told by faculty their last survey did not feel safe to answer honestly
  • Boards requesting independent faculty data alongside leadership self-assessment
  • Accreditation cycles that require documented faculty engagement on equity
  • Leadership teams entering the Equity Implementation Workbook who need a faculty data baseline first
  • Schools where a recent staff departure has signaled equity issues leadership did not see

How to Use It

Run this in the fall of an audit year, not the spring. The synthesis and debrief work needs three to four weeks of leadership attention and that attention is not available in May. Sign and circulate the pre-commitment letter and anti-retaliation policy two weeks before the instrument opens, this is the period when faculty decide whether the audit is real. Use an outside facilitator for administration if at all possible, the integrity loss from internal administration is larger than most schools realize.

Pair this directly with the Equity Audit: Toolbox Edition for leadership and the Equity Implementation Workbook for the year that follows. The three together produce the full arc, leadership self-assessment, faculty reality check, then a structured year of changing the systems that produced the gaps.
